How a large conglomerate created bias free talent processes
Background: A large conglomerate with many group companies approached us to help bring inclusivity in their talent processes, and educate their people managers on mitigating biases in their people-related decisions.
The Challenge: Many challenges presented themselves: Creating standardized content that cut across all group companies and was relevant for all sectors. The other challenge was that of helping the companies identify the biases in each talent process before taking steps to mitigate them.
Our Solution: We recommended one of our signature services- The Intentionally Inclusive series to address the above challenges and requirements.
The series contains the following:
- An audit guidebook that enables the organization to assess each of its talent processes independently.
- A comprehensive learning toolkit for leaders and people managers
The coverage of the guidebook is a detailed process flow for each talent process- Hiring, Promotions and Performance management, Succession Planning, Learning and Development and Compensation. The potential bias hotspots are highlighted. It is complete with a set of strategies and inputs on mitigating biases in the process.
The learning toolkit contains Scenario based animated videos, a ready reckoner of inclusive behaviours to adopt, and nudge questions for leaders to ask themselves.
Outcomes:
- Participating companies reported reviewing their job descriptions from a gender-neutral standpoint.
- They also reported increasing the hiring channels to attract diverse talent, and realistic diversity metrics are some of the quantitative changes that took place.
